1.      All the communications should be carried out through me to the corporate office of the company.

With the help of this alternative, I will be able to clear the confusion regarding the administrative reporting framework of the company because employees will not be required to seek any directions from the functional vice presidents at the corporate and they will be allowed to directly report me. This will increase the communication between the departmental mangers and the general manager of the plant and provide them a productive environment for execution of their duties. For the purpose of this alternative, I will use the fair process framework, which explains that the managers should communicate the reason behind taking any sort of decision to make it clear to the employees that decisions are taken fairly (Kim & Mauborgne, 2003).I will also arrange proper training sessions for the grooming of employees and provide them different sort of opportunities to show their talent to the corporate office(Kim & Mauborgne, 2005). I will also contact the HR department of the plant and organize a periodic job rotation of the employees between different departments of the same plant and with the other same line plants as well. This will provide them an opportunity in enhancing their capabilities and increase healthy relationships among different departments and plants of the company.

Pros: - There will be less confusion for employees in seeking direction. It will increase the coordination among employees of the different departments of the same plant as well as with the different plants. Due to a clear span of authority, it will enhance my power and value in the eyes of the employees and they will never try to undermine my position. It will reduce the chances of conflicts.

Cons: - Employees may disown to accept a sudden change in the reporting framework and resist to accept reporting a single boss. Through this alternative, they will be restricted to communicate with the corporate office of the company, therefore, they will feel devalued and loss morale and confidence over the organization. They will feel that they are working in a one man show environment and cannot go against the general manager of the plant in any circumstances.

2.      The Functional Vice Presidents should retain their positions and responsibilities till the development of the new plant.

Under this alternative, the functional VPs should continue their jobs till the construction of the new plant, but they will also provide an opportunity for their employees to visit the work site of the new plant and let them communicate with the vendors and other personnel to get an idea about the need and importance of the new plant. They should also arrange different seminars for educating the employees about the need of change and its impact over their interpersonal development.

Pros: - It will reduce the resistance from employees towards accepting the change by maintaining the status quo. It will provide them an opportunity in understanding the need and importance of the change for their selves and the growth of the overall organization.

Cons: - It will undermine the power and authority of the general manager, since the plant will continue to run under the supervision of the functional VPs. It will also confuse the employees behind the reason for developing a new plant and integrating a change in the organizational structure.

3.      The company should develop an independent team of highly professional personnel who will work in a dotted line relationship with the plant employees and the corporate office.

This alternative will help the company to satisfy the needs and demands of the lower level managers and employees and also make it able to execute the change process successfully. The team will work as an independent monitoring unit between the three levels of the organization, i.e. corporate executives, middle line managers and lower departmental managers and employees. It will communicate the effectiveness of both the middle level managers and the departmental managers to the corporate office and helps them in decision making regarding the HR issues of the organization. This alternative will work as a mix of decentralized and centralized organizational structure.

Pros: - This will increase the motivation of lower level managers and employees. Although, this alternative will limit some of my powers, but on the other side, it will eliminate the negative feelings of employees associated with my appointment as a general manager.

Cons: - It will slow down the process of communication. It will also undermine my authority. The development of an independent monitoring team will also increase the administrative overheads of the company, which will adversely affect the net profit of the company.............................
